Abstract
Objective: To assess work motivation among healthcare workers at Bac Thang Long Hospital, Hanoi, in 2024 and to identify associated factors.
Methods: This cross-sectional study was implemented among 300 healthcare workers who met the eligibility criteria. Work motivation was measured using a questionnaire based on Herzberg’s two-factor theory with a five-point Likert scale; participants were classified as “motivated” when the mean score was at least 3.75.
Results: The proportion of “motivated” participants was 79.7%. The overall mean motivation score was 4.14 out of 5. In which, responsibility for work and nature of work and achievement recognition were 4.25; 4.24 and 3.99, respectively. Participants aged 35 years or older were more likely to be motivated than those younger than 35 years (84.8% versus 67.4%; OR: 0,370; 95%CI: 0,207–0,662). Married participants were more motivated than single participants (83.6% versus 45.2%; OR: 0,161; 95%CI: 0,074–0,350). No significant differences about work motivation of healthcare worker were observed by sex or educational level.
Conclusions: Work motivation at a city-level public hospital was high, primarily driven by intrinsic factors (responsibility and the nature of work), with a noticeable gap in recognition. Priority actions include institutionalizing multi-level recognition and reward, strengthening supportive supervision, optimizing workplace hygiene factors, and tailoring supports by age group and marital status.
